Are we missing a mentoring moment?

Before we turn into our best imitation of dysfunctional men@work, can we catch a breath and consider that we are on the same side?

Earlier this week a young journalist posted an account of an alleged sexual assault involving a visible Hollywood actor on a women’s news and lifestyle site.

Immediately the lines were drawn. Apparently those lines categorize ‘second wave feminists’ vs. the emerging ‘fourth wave feminists’. (My hair is hurting just writing this.)

Bottom line, both men and women are concerned that the momentum of #MeToo and #TimesUp will collapse with a published fictional account of workplace harassment.

It may happen, someone will fabricate, and when they do, we’ll deal with it. But we’re not there.

Again. We’re on the same side. Each of us has a role to play in this; as a leader or a participant in achieving the goals of workplace equity and safety.

This morning I viewed video and print accounts of an escalation in a divisive argument between a cable news anchor and the author of the original sexual assault story.

My question: Are we missing a mentoring moment here?

If an experienced professional in any field recognizes the potential of the office ‘newbie’, it’s their responsibility to guide, support and challenge that individual to ensure they have the resources to contribute. And when they go ‘off script’, engage in a constructive conversation.

I believe the 22 year-old online writer has received more unsolicited feedback this week than ever before in her career. Many influential ‘second wave feminists’ have been both supportive and critical. Although painful, what an amazing moment in a career when your work gets this level of attention.

How does this scenario end?

Time for the mentors to step up and for the ‘newbie’ to listen. If it were me, I would make the call and invite the new kid on the block to lunch. And if I was the newcomer, I would put on my listening ears, soak up all the wisdom of the ‘second wave feminists’ and become the best voice I could be for ‘fourth wave feminism’.

We’re on the same side. This has to end well.

Want to improve your communication skills? I have two items to add to your ‘to do’ list: The Los Angeles Times Festival of Books and the ‘How I Got Here’ podcast.

How do these dots connect? Pulitzer prize winning author, Jon Meacham put it simply as a guest on the April 4th podcast:

“There is a direct connection between the number of great books you read and your own capacity to express yourself.”

Think about it. Now consider your catalog of reading materials over the past month. Could there be a connection with the difficulty you are encountering coming up with a business proposal in more than 140 characters/no emoji?

Time for a cultural intervention this weekend to jump start your personal ‘communication improvement project’.

Step one: Come to Los Angeles for the LA Times Festival of Books on the campus of the University of Southern California. Step two: Maintain the momentum with a subscription to the weekly ‘How I Got Here’ podcast.

The book festival is a two day event hosting authors, poets, and musicians discussing their work at moderated panels and outdoor stages. All the events are free and provide amazing access to those creating art in these interesting times.

As an example, my itinerary for the weekend includes a two panels on biography and epic history, four ‘indoor’ conversations with George Saunders, Roxanne Gay, Chris Hayes and Margaret Atwood, and an a cappella performance by the SoCal VoCals.

I doubt you will leave the venue without at least one new book (perhaps bearing an author signature) to continue your adventure in reading and improved communication.

Next week on your commute or morning run listen to ‘How I Got Here’. The podcast, hosted by Georgetown University grads Tim Barnicle and Harry Hill, is a weekly exploration of the diverse career trajectories of various luminaries.

The week@work: innovative companies, Mark Zuckerberg’s global community, famous writers attend a security conference, and a design idea for a friendlier office

This week@work Fast Company announced the ‘World’s 50 Most Innovative Companies’ and Mark Zuckerberg shared a template for the future of Facebook – ‘Building Global Community’. In a first, the Munich Security Conference included literary panels on their agenda. And, we found a simple ‘office design hack’ to encourage communication.

Amazon was named #1 on the 2017 Fast Company ranking of the world’s most innovative companies “for offering even more, even faster and smarter”. Noah Robischon reported on Jeff Bezos’ ever-accelerating world of ‘continuous evolution’.

“Unlike Apple, Google, and Microsoft, Amazon is not fixated on a tightly designed ecosystem of interlocking apps and services. Bezos instead emphasizes platforms that each serves its own customers in the best and fastest possible way. “Our customers are loyal to us right up until the second somebody offers them a better service,” he says. “And I love that. It’s super-motivating for us.” That impulse has spawned an awesome stream of creative firsts…

Bezos’s strategy of continuous evolution has allowed the company to experiment in adjacent areas—and then build them into franchises. The website that once sold only books now lets anyone set up a storefront and sell just about anything. The warehouse and logistics capabilities that Amazon built to sort, pack, and ship those books are available, for a price, to any seller. Amazon Web Services, which grew out of the company’s own e-commerce infrastructure needs, has become a $13 billion business that not only powers the likes of Airbnb and Netflix, but stores your Kindle e-book library and makes it possible for Alexa to tell you whether or not you’ll need an umbrella today.”

On Thursday Facebook CEO and Co-founder Mark Zuckerberg set out his vision for his company in a 5,000 word post on Facebook.

“On our journey to connect the world, we often discuss products we’re building and updates on our business. Today I want to focus on the most important question of all: are we building the world we all want?”

Josh Constine reported on the ‘evolution’ of Facebook’s strategy.

“Mark Zuckerberg never saw Facebook as just a business, and so never accepted his role as just a businessman. 

Five years ago, in Zuckerberg’s pre-IPO letter to Facebook investors, he wrote, “There is a huge need and a huge opportunity to get everyone in the world connected, to give everyone a voice and to help transform society for the future.”

Now with Facebook reaching 1.86 billion users and building technology to expand internet access everywhere, his constituency exceeds that of any nation. He’s made monumental strides toward steps 1 and 2.

Today, Zuckerberg offers a vision and rallying call for working toward step 3 — to “develop the social infrastructure to give people the power to build a global community that works for all of us.”

Not everyone is sipping the magic elixir. From ‘across the pond’, Carole Cadwalladr shared her opinion for The Guardian.

“But here’s another response: where does that power end? Who holds it to account? What are the limits on it? Because the answer is there are none. Facebook’s power and dominance, its knowledge of every aspect of its users’ intimate lives, its ability to manipulate their – our – world view, its limitless ability to generate cash, is already beyond the reach of any government.

Because what Zuckerberg’s letter to the world shows is that he’s making a considered, personal attempt to answer… the wrong question. He is wrestling with the question of how Facebook can change the world. Whereas the question is: do we actually want Facebook to change the world? Do we want any corporation to have so much unchecked power?”

The annual Munich Security Conference included a literature panel, ‘The Cassandra Syndrome’. Madhvi Ramani considered the significance, asking the question, “Why are famous writers attending the world’s most important security conference?”

“With the rise of illiberalism, post-truth politics, and transatlantic uncertainty, the very pillars of the West are being shaken. In times of turmoil, people often look to literature for illumination.

Like Cassandra, who warned of disaster during the Trojan War, writers often take a longer view of issues. They are uniquely placed to examine and critique society from a removed perspective—as Don DeLillo once said, “The writer is the person who stands outside society, independent of affiliation and independent of influence.” All three writers involved in the MSC talks are known for their incisive, often critical, engagement with the politics, history, and cultures of their milieus.

Literature can help untangle the complexities of people’s lives and emotions and, as studies have shown, foster empathy: books are a key ingredient in an open, pluralistic, democratic society.”

Cari Romm shared the results of recent research from designer Daniel Krivens ‘The Design Hack That Makes for Friendlier Offices’ – eliminate “elevation segregation” by resetting the seating to ‘bar level’.

“…so many workplaces are designed to be a divided plane between those sitting, standing, and walking. When someone is sitting down, they are roughly 12 inches below the eye height of someone walking by—and this elevation segregation means everything to workplace productivity and conviviality.

What it means, essentially, is the difference between intentionally seeking someone out for a chat and just happening to fall into conversation.”

Finally this week@work, @YosemiteNPS, the annual phenomenon of ‘firefall’ as sunset reflects on the national park’s Horsetail Falls.

The Friday Poem ‘Mourning What We Thought We Were’ by Frank Bidart

I’ve been making a list of things I’ve done since the Women’s March to oppose, not resist.

I’ve discovered only two degrees of separation connect me to a Syrian refugee family newly arrived in Dallas, Texas.

I’ve found it difficult to write, to reflect, on ideas away from the breaking news of the minute.

In the gap, poet Frank Bidart has captured this moment in our history. “We were born into an amazing experiment. At least we thought we were.”

The Friday Poem this week, from three time Pulitzer poetry finalist, and Bakersfield native Bidart, was published last month in The New Yorker.

Pictures from the revolution – 1/21/17

I got as far as Pershing Square in Downtown LA. There were too many people to ‘march’ to City Hall. The real estate in-between was occupied by a sea of veteran and newly-minted activists.

Eventually, we headed in the opposite direction along 6th and up Grand to the Disney Concert Hall. The thousands in the ‘tangent march’ I joined never heard the political speeches of the day, but were overjoyed in the surprise of the turnout.

We were a rainbow representation of the California we call home. We were messengers from divergent origin, chanting with one voice. “This is what democracy looks like”.

IMG_8183.jpgThis is what I want you to understand. The result of the U.S. election may have been the catalyst, but this is about families, values and redefining a new American dream. It’s not about following a 70 year old white man into the past, but creating a solid bridge to a viable global future for our children and grandchildren. It’s about legacy, not name calling.

IMG_8149.jpgIf we can harness the energy and creativity that knitted pink pussy hats, and illustrated catchy posters, we can change the world. The present day reality holds enough shock value without piling on with unproductive language that creates a diversion from authentic action.

 We are the parents who are the everyday role models for our children. It’s our lot in life to “go high, when others go low”. We are the adults in the room.

Many doubt our unity. They minimize our resolve. They write we cannot sustain the momentum initiated on 1/21/17.

img_8191How often, as women@work, have we heard those whispered doubts of our ability to get the job done – to compete? Enough.

I have great respect for those who have blazed trails so others might succeed, but it’s time to hand over the power to the next generation of dreamers – to trust their ability to employ genuine entrepreneurial skill to reimagine the future.

They were there on Saturday; on every street, in every city around the world.

IMG_8180.jpgWhere do we begin? Start local. Be a mentor, donate to organizations that support K-12 leadership initiatives. Invest in people.

Take any opportunity to start a conversation, and listen.

Read the constitution. Fill in the gaps in your knowledge of American history. Learn the words to ‘We Shall Overcome’.

Visit the library or local bookstore and read at least one book by an author from another culture.

Go to your state capitol, find your representative, and ask, what they are doing to encourage a new cohort of leaders? Offer to help.

If you have massive amounts of cash, avoid the temptation to create a private label on a building, and put your money toward those who will cement a more permanent legacy through public service.

If you can’t find an organization with a ‘mission match’ to your values, create one. It was one woman’s Facebook post that grew into the Women’s March.

‘Why do I have an intern?’ Learning from the most junior person in the room

What did you learn from your intern this fall? That is the question. If an answer doesn’t come quickly to mind, you may want to ask ‘Why do I have an intern?’ before you hire a new one for spring.

One of the most disappointing, dispiriting experiences of my time mentoring university students employed as interns came at the end of the semester when we asked employers to submit an evaluation of the intern’s performance. Most had to be tracked down via text,  email, and voice mail before a perfunctory form was returned with a checkmark for ‘exceptional’, ‘good’ or ‘needs improvement’. It was the rare manager (1 in 50) who would actually take the time to share valuable, actionable feedback.

At the beginning of each semester, concurrent with the start of a new internship, you could illuminate a major city with the energy emanating from students about to embark on a new experience. As the weeks went by, the lights dimmed, as one by one, intern’s dreams fell short when tested in practice. In many cases it seemed that the intern was a ‘vanity’ addition to one’s entourage vs. a potential contributor to a strategic mission.

Here’s the thing. Most of these students were committing 10-15 hours of ‘unpaid’ time to their internship. In the majority of cases interns were balancing a full course load of 16-18 credits and a part-time paid position. Social life was the first casualty, but a worthy trade-off for the opportunity to gain valuable, ‘career related’ work experience.

With this level of commitment, why is there such a major disconnect in expectations between employers and interns?

In many cases the ‘unpaid’ label results in a lack of respect. Little thought goes into anticipating and planning the internship assignments.

A successful internship program/relationship is built on clearly communicated expectations and on-going follow-up/ feedback.

Why do you hire an intern? Perhaps to breathe some fresh air into the room. Maybe to keep you aligned with your values. Most important, to help you connect with your emerging customer cohort.

Victor Ho, C.E.O. of FiveStars was interviewed by Adam Bryant for his weekly ‘Corner Office’ column in The New York Times. Reflecting back on his experience, he shared

“…the strongest lesson I learned at McKinsey that I now share with every single new hire is what they call the “obligation to dissent.” It means that the youngest, most junior person in any given meeting is the most capable to disagree with the most senior person in the room.

So if I hire an intern, that intern is the most qualified person in the company to say, “Victor, I heard this was your mission, your values, and these things are off.” That’s just because the more removed you are, the less you drink the Kool-Aid. You have a fresh perspective.”

Before your fall intern departs, skip the cake, and use the the time for a face to face conversation about what you both learned over the past four months. Offer feedback that will guide your intern through to the next step in their career.

When you are interviewing your spring candidates, look for the most qualified person with “the obligation to dissent”.  Ask yourself ‘How can I structure the experience to maximize individual contribution and encourage interaction?’

Why do I hire an intern? To learn, and reconnect to the core aspirational organization values.

 

The week@work – A ‘fumbled’ transition @ABC, a second chance for Cho, the Class of 2016 & the ‘Secret Shame of the American Middle-Class”

When is the right time to share news of a career transition with a colleague? This week@work, the communication of Michael Strahan’s move to ‘Good Morning America’ provided a lesson in what not to do. In other stories: Jerry Seinfeld stepped in to mentor fellow comedian Margaret Cho, the Class of 2016 enters the job market, and the middle class continues to live paycheck to paycheck.

‘Kelly Ripa’s Absence From ‘Live’ Points to Rancor at ABC’ was the #1 most read New York Times business article this past week. #8 on the list was ‘Michael Strahan, Switching Shows, Is Headed to ‘Good Morning America’. Leadership lesson: the reaction shouldn’t be bigger news than the announcement.

Why did this story resonate with readers?  Because it’s a story about fairness @work, professional respect among colleagues, and being left out of the loop. We have all been Kelly and many of us have been Michael.

Both GMA and Live fall within the Disney brand portfolio. It might be time to send the management team to the Disney Institute for a ‘values’ refresh. Jeff James, president and general manager of the Institute, often writes for INC. Here is a sample from April, 2014.

“Walt Disney said, “You can design and create, and build the most wonderful place in the world. But it takes people to make the dream a reality.”

To achieve success, leaders should consider these three concepts to motivate and inspire their team:

  1. Vision and Values. At Disney Institute, we believe every leader is telling a story about what he or she values. These values must be aligned with the vision for an organization or team… 
  2. Behaviors over Intentions. Individuals within an organization will look to a leader as a model to develop their own behaviors and decisions… As a leader, it is essential that your behaviors reflect your values and your vision… 
  3. Purpose before Task. When assigning new projects to a team, it is important to discuss the purpose behind the task… if a team understands the common purpose behind individual responsibilities, they will be more inspired to own the tasks as well as the goal.

Tomorrow morning Kelly Ripa will return to the ‘Live’ studio to resume her hosting assignment. In anticipation, Ned Ehrbar of CBS News asks “Is 9 a.m. too early for popcorn? Because this should be good.” Stay tuned.

There was a small story last week about second chances.

“Last month, the stand-up comedian Margaret Cho had a bad set at the Stress Factory in New Jersey. It happens. O.K., it was worse than usual since a clip of Ms. Cho being booed by the crowd showed up on TMZ. But for a comic, bombing is part of the job. What’s less common is getting a second chance with the same audience.”

We’ve all been there. We prepare a presentation complete with all possible tech bedazzling, and imagine kudos from a receptive audience. However, the execution doesn’t quite match the expectation and we experience an epic fail.

Recovery for the average worker is a combination of coaching, training and perhaps client feedback. It’s extremely rare for an entertainer to revisit the scene of a bad set. Enter Jerry Seinfeld.

“In an invitation sent to all the ticketbuyers from her late-night show in New Brunswick on March 26, Mr. Seinfeld wrote: “At most workplaces, if there’s a problem on the job, there’s a conversation and usually some sort of outcome. But when a stand-up show doesn’t go well, the audience and the comedian both go home unhappy, sometimes not really sure what went wrong.”

Then Mr. Seinfeld made a proposal: “So as I was talking with Margaret about this show last week during the taping in L.A., we started wondering, wouldn’t it be something if we could go back to New Jersey, back to that club with the same audience and try to make things right? Have a discussion where both sides — comedian and audience — could talk about what happened? And then both of us could do a show — a sort of redo for the audience?”

When the jacaranda trees begin to bloom in Southern California, you know it’s time for commencement, and the string of news stories on the job prospects for the Class of 2016.

Lydia Dishman reported on the Economic Policy Institute’s analysis of work prospects for this year’s grads.

“Members of the class of 2016 are about to take their first steps on career paths. While no one can predict how they will do once they become part of the workforce, the Economic Policy Institute analyzed employment, enrollment, and wage trends to determine their economic prospects.

A paper, titled “Class of 2016,” found that this cohort has better job prospects than members of last year’s graduating class. Thanks to the steady economic recovery, these young people are expected to do better than any other class since 2009.”

The Economic Policy Institute’s paper is not an optimistic read, but a well researched study on the impact of nonexistent wage growth and a volatile economic future.

“Graduating in a weak economy has long-lasting economic consequences. For the next 10 to 15 years, those in the Class of 2016 will likely earn less, and have more spells of unemployment, than if they had graduated when job opportunities were plentiful.”

Saving the best for last, Neal Gabler‘s courageous, must read article in The Atlantic Magazine, ‘The Secret Shame of Middle-Class Americans’.

“Since 2013, the federal reserve board has conducted a survey to “monitor the financial and economic status of American consumers.” Most of the data in the latest survey, frankly, are less than earth-shattering: 49 percent of part-time workers would prefer to work more hours at their current wage; 29 percent of Americans expect to earn a higher income in the coming year; 43 percent of homeowners who have owned their home for at least a year believe its value has increased. But the answer to one question was astonishing. The Fed asked respondents how they would pay for a $400 emergency. The answer: 47 percent of respondents said that either they would cover the expense by borrowing or selling something, or they would not be able to come up with the $400 at all. Four hundred dollars! Who knew?

Well, I knew. I knew because I am in that 47 percent.”

In an interview with NPR last week, Gabler spoke of “the shame of financial impotence”.

“That shame weighed on me — and I am not overstating the case — on not only a daily basis, but an hourly basis. It keeps you up at night. It is ruinous for relationships, the shame is so great. The ongoing sense of shame, that in a country where we are told anyone can be successful, and where, as Donald Trump has told us endlessly, if you don’t make it you’re a “loser.”

So, yes, did I feel like a loser? You bet I did. But what can you do with that sense of shame? You can’t share it with anybody, because to expose it is, like sexual impotence, something you just don’t want to talk about.”
